Excel Is Not a Database

Start with what Excel actually is. It is a calculation tool, and a superb one: ad hoc analysis, modelling, quick sums, a blank grid that will do almost anything you ask of it. What it is not is a system of record.

A database enforces structure. Every field has a defined type, every record follows the same rules, values are validated as they are entered, and access is controlled per user. A spreadsheet enforces none of that by default. Any cell can hold anything. A date can quietly become text. A formula can be overwritten with a typed-in number and nobody notices. There is no built-in record of who changed what, or when.

For compliance data, that is not a detail. Right to Work status, licence checks, document expiry dates, these have to be correct, consistent and trustworthy, because the business is accountable for them. This is data you may be required to retain for years, six years for holiday pay records and two years for Right to Work records after someone leaves, and to produce on demand. A tool where any value can be silently changed is the wrong place to hold it.

Here is the part that surprises people. The quality of the spreadsheet does not save you. Plenty of HR teams have a genuine spreadsheet superstar, someone who has built something clever with macros, lookups, conditional formatting and tabs that cross-reference each other. It works. A spreadsheet system lives in one person's head. When that person is on leave, leaves the business, or simply forgets why a formula behaves the way it does, the whole thing becomes fragile. Bringing a colleague up to speed on it takes weeks. A small change risks breaking three things downstream that no one spots until later. That is key-person risk wearing the costume of efficiency.
